This study develops and validates a managerial effectiveness model for interdisciplinary teamwork in art disciplines at Guangxi universities, addressing the demands of organizational complexity and regional cultural specificity. The study had three objectives: examining current effectiveness, constructing an empirical model, and evaluating its feasibility. A mixed-methods design was utilized. Quantitative data came from a 65-item questionnaire across six constructs: transformational leadership, team psychological safety, shared vision, interdisciplinary boundary spanning, role
negotiation and clarity, and Institutional support for interdisciplinarity, completed by 297 staff from three universities. Qualitative data from interviews and focus groups refined the model.
Results indicate that overall managerial effectiveness is high. Shared vision,
institutional support for interdisciplinarity, interdisciplinary boundary spanning, and role egotiation and clarity scored high, while transformational leadership and team psychological safety remained medium, suggesting structural support is stronger than deep leadership influence or psychological safety. The model identifies shared vision as a strategic driver that reshapes coordination structures to enable institutional embedding. Transformational leadership and team psychological safety act as microlevel enablers, while interdisciplinary boundary spanning links team processes to
organizational reform, creating a multi-level governance pathway. Evaluation confirmed
the model’s suitability for art disciplines in ethnic minority regions, guiding administrators to move from vision to structural support. This offers context-sensitive governance strategies for universities in diverse, complex environments.
